How to redact candidate resumes for client submittals without breaking format

When a staffing agency presents a candidate to an end-client or vendor management system (VMS), two competing priorities collide: giving the hiring manager enough detail to schedule an interview, while protecting the agency from disintermediation (having the client bypass the agency and contact the talent directly).
Why agencies redact candidate contact details
- Anti-poaching and revenue protection: If a client sees a candidate’s direct email, mobile number, or street address on Page 1, an unscrupulous hiring team can reach out via internal HR and cut out the agency’s 20–25% placement fee.
- Blind hiring and DE&I compliance: Many enterprise accounts and MSP programs now enforce blind shortlisting to minimize unconscious bias regarding gender, ethnicity, or socioeconomic background during initial resume screening.
- VMS compliance: Major vendor management portals (Beeline, Fieldglass, Coupa) explicitly prohibit agency submittals that display personal candidate contact numbers or direct LinkedIn URLs in the attached resume file.
The fatal mistake: PDF black boxes
The most dangerous mistake recruiters make is opening a PDF editor (like Adobe Acrobat or Preview) and drawing black rectangular boxes over the phone number and email. On standard PDFs, this only covers the visual layer—any hiring manager can press Ctrl+A, copy the underlying text, and paste the unmasked contact info into Notepad.
True redaction requires structural sanitization before the document is generated. The candidate’s personal email, telephone, and residential street number must never enter the OpenXML document markup in the first place.
The standard agency masking rule
- Name: Transform the candidate’s full name into initials format, such as `Candidate J.D.` or `Candidate S.M.K.`. This gives the hiring manager a human identifier for notes while preventing immediate LinkedIn discovery.
- Location: Retain `City, State` (e.g. "Dallas, TX" or "Austin, TX") while completely removing residential street numbers. Hiring managers need to know commute viability without knowing the candidate’s front door.
- Experience & Skills: Keep 100% of technical achievements, employer track record, and certifications verbatim. Redaction should never look like a censored document; it should look like an authorized corporate profile.
Automating redaction in Enorexa
